Leadership: Performance Reviews

Performance review season is approaching, and no matter how awkward or uncomfortable, they’re completely necessary. As a checkpoint, reviews tell your employees how they’re doing and how they can improve. But the old method is flawed—quick, stiff, and often leaves your employees with a mixed message.

There’s a better approach, one that removes stress from the equation and allows your employees to see how they fit in with your company’s goals. Here’s what the experts are saying: Make it an ongoing process, not a one-day judgment for the entire year. Keep the lines of communication open and give employees feedback in real-time. Be clear — schedule quarterly one-on-ones. At the beginning of each cycle, meet individually to set clear, mutual expectations about performance. Be prepared. Ask employees to jot down their most significant accomplishments and get feedback from the people they work with most. This will help form a complete picture to evaluate. Be respectful. Provide a copy of the appraisal to your employee an hour before you meet. This will give them time to react to the information, good or bad, in private. Maintain focus. If reviews at your company typically involve raises and promotions, have a separate conversation. If you can’t, lead with that info. To your employee, that’s the part that matters. Frame feedback by using a stop, start, continue model to describe what isn’t working, what is, and what habits they should adopt. In short, do: be honest, respectful, and transparent when providing feedback. Don’t be vague, withholding, or misleading when it comes to expectations and performance. Remember, performance reviews don’t have to be one very unpleasant day of the year. It can be an ongoing conversation. And who doesn’t like a good conversation?
